Abstract

This study aims to examine the influence of Perceived Organizational Support (POS), Job Flexibility (JF), and the moderating role of Job Flexibility on employees’ Affective Commitment (AC). The findings reveal that POS has a strong positive impact on AC (β = 0.544; p < 0.001), confirming that organizational support contributes to the development of positive emotional bonds between employees and their workplace. This is consistent with Social Exchange Theory, which suggests that employees reciprocate organizational support with stronger emotional commitment. Job Flexibility (JF) also has a significant positive effect on AC (β = 0.160; p < 0.001), demonstrating that a flexible work environment such as the ability to adjust work hours, choose the place of work, or balance work and personal life enhances employees’ sense of autonomy and respect. Notably, the results show that Job Flexibility (JF) plays a moderating role in the relationship between POS and AC (β = 0.099; p = 0.023), strengthening affective commitment when employees perceive high levels of flexibility at work. The study was conducted with a survey of 343 employees working in advertising service companies in Ho Chi Minh City. It suggests that organizations should combine support with flexible work environments to optimize affective commitment and improve work outcomes.
